As we head into the second half of 2025, the lateral market isn’t slowing down—but the criteria are sharpening.
According to Major, Lindsey & Africa’s recent 2025 Mid-Year Report and interviews with managing partners across Am Law 200 firms, the biggest lateral wins this year have had one thing in common: strategic alignment. And that’s not code for “book size” anymore.
Here’s what firm leaders are actually prioritizing now—and what it means for partners considering a move before year-end:
1. Predictable, long-term revenue—not just big numbers
A $4M book will always get attention—but a $2M book with high client stickiness, multi-year retention, and reliable recurring matters is often more attractive than volatile, one-off work. According to the 2025 MLA report, 83% of firm leaders say they now assess the quality and durability of a partner’s revenue more than the top-line figure.
2. Adjacency to strategic practices
Firms are no longer just filling practice gaps—they’re expanding ecosystems. That means they’re prioritizing partners who bring synergy to high-growth groups (think privacy partners joining tech litigation teams, or ERISA lawyers complementing employment practices). The 2025 Citi Hildebrandt Midyear Forecast reports that cross-practice integration is a top priority for 71% of Am Law firm leaders.
3. Integration readiness and cultural fit
Post-pandemic lessons are still reshaping hiring behavior. Lateral failure is expensive—and firms are getting more cautious about personality fit, collaboration mindset, and leadership traits. A recent ALM Intelligence survey found that over 60% of firms have added a “soft factor” evaluation to their lateral vetting process—including team compatibility, succession planning potential, and leadership tone.
What this means for you:
If you’re a partner thinking about a move in Q3 or Q4, it’s not just about the numbers anymore. It’s about story, structure, and strategy.
Can you clearly articulate the durability and trajectory of your practice?
Do your strengths align with where firms are actively investing?
Are you being seen as a future leader—or just a book?
If you’re unsure how your market position aligns with today’s priorities, it may be time to assess your lateral value before the window closes on 2025 hiring.
