Why Firms Under 500 Lawyers Are Retaining Partners at Record Levels

While headlines tend to focus on Big Law, the most stable corner of the legal market in 2025 may be flying under the radar.

New data from Leopard Solutions and Law.com shows that mid-sized firms—those with fewer than 500 lawyers—are experiencing the lowest lateral attrition rates in the market. In contrast, some Am Law 50 firms are seeing up to 19% annual partner turnover, with even higher rates in transactional practices.

Why Mid-Sized Firms Are Holding Onto Talent

There are several reasons these firms are succeeding where larger competitors are struggling:

Equity and origination credit policies tend to be less opaque and more predictable at mid-sized firms. Partners know where they stand.

👉🏻 Greater autonomy.

Lateral partners often cite the ability to control pricing, staffing, and client strategy as major retention drivers.

👉🏻 Cultural alignment.

With fewer offices and flatter hierarchies, these firms are often better at sustaining internal cohesion—even during heavy growth cycles.

👉🏻 Right-sizing growth.

While top firms are scaling rapidly and sometimes stretching thin, mid-sized firms have been more selective with lateral hires and more intentional about integration.

What This Means for the Lateral Market

For partner-level candidates weighing multiple offers, platform size is now a strategic factor.

Mid-sized firms may not always offer the highest up-front comp, but their long-term value is becoming more compelling. More control. More clarity. Less churn.

This is especially relevant for partners with books in the $1M to $3M range, who are increasingly being squeezed in the compensation tiering systems of larger firms.

“We’ve seen several lateral candidates withdraw from Big Law offers in favor of mid-sized platforms where their book makes more impact,” noted a recruiter in a recent Law.com interview. “They’re not chasing prestige. They’re chasing control.”
